Sales management · Motivation and coaching
Find out what each rep actually wants from the job, then pay in that currency.
A rep motivation profile is a short record of what drives one salesperson: security, belonging, respect or growth, and where they are in their career. A reward mix maps your current rewards against those needs. This page ends with two motivators chosen per person.
Scope, fee, reporting and term are agreed in writing after we have read your brief and spoken to you.

In one paragraph
A rep motivation profile is a short record of what drives one salesperson: security, belonging, respect or growth, and where they are in their career. A reward mix maps your current rewards against those needs. This page ends with two motivators chosen per person.
A textile wholesaler in Surat doubled the incentive slab for the best rep, a man in the fifties with two daughters at college. Nothing changed. What the rep wanted was salary on the first of the month and a name read out at the Diwali meeting in front of the family. The money was the wrong currency.
The profile asks each rep three plain questions in a one-to-one: what matters most to you in this job, what would make you stay five years, what has annoyed you this year. The sales manager runs it and writes up the answer; the owner approves the budget for what comes out.
It sits before the fairness check on the next page, which tests whether the pay plan itself is believed. It replaces one incentive scheme for everyone with two chosen motivators for each person.

If you want this done for you
Your incentive plan rewards activity that has nothing to do with what needs selling.
The work
What this is actually like.
“Pay on the day comes before everything”
If salary, PF and ESI contributions arrive late, no incentive scheme motivates anyone. Fix on-time payment first. Statutory rules differ by state and change, so check what applies with your own CA or adviser.
“Career stage changes what works”
A rep in the first two years wants learning and a visible path. A rep at ten years wants respect and some control of their territory. A rep near retirement wants security. The same gift lands differently on each.
“Family recognition is cheap and strong”
A letter to the rep's home, a festival hamper for the household, a mention of the rep's name by the owner at the Diwali meeting. These cost little and reach the person who decides whether the rep stays.
“Contests reward the same winners”
If the same two reps win every month's contest, the other four stop trying. Give smaller prizes for improvement against the rep's own previous month so everyone has a way in.
What we do
What you end up with.
The documents this topic produces, what each one is for, and how you know it is finished.
The one-to-one profile sheet
Name, years in sales, the three questions, the rep's own answers in their words, the sales manager's reading of the dominant need and the career stage.
Result: Finished when the rep has read the sheet and agreed it is a fair picture.
The reward-to-need map
A grid with your current rewards down the side (salary, incentive, bonus, awards, gifts, training, promotion) and the needs across (security, belonging, respect, growth). A tick where a reward serves a need.
Result: Finished when the empty columns are visible at a glance.
The two-motivators note
For each rep, the two rewards to lean on this year, with the cost and the person who delivers them.
Result: Finished when each rep has exactly two, not five.
The recognition diary
A dated list of who was thanked, for what and in front of whom, reviewed each month by the manager.
Result: Finished when no rep has gone a month without a named thank you.
